Our journey began in the mid-nineties when People Science founder, Dr David Stritch, was managing a large interstate recruitment project for Australia’s largest Telco.
David later travelled to New York and Connecticut to study and work with the people who pioneered and developed emotional intelligence and became the first Australian certified in the EI ability model – the most widely used and empirically supported model of emotional intelligence. This work was further expanded through the development of predictive statistical models which integrated EI, personality and cognitive abilities. David has subsequently designed and project managed numerous graduate and professional recruitment projects, as well as many leadership and high potential Assessment and Development Centres for private and public sector clients. He has presented at the inaugural WA Copland Program run by CEDA and again at last year’s program for WA’s emerging leaders, in addition to Wesfarmers’ leadership programs and the Department of Premier and Cabinet’s Pathways to Leadership program. Just prior to founding People Science, David spent four years managing the WA talent management (TM) practice for a global recruitment and talent management business.

For each role we recruit for a client, we develop a success algorithm which is unique to the role type and specific to the client. To do this we conduct a comprehensive review of the client’s available performance data (revenue generated, customer satisfaction and NPS data, retention and turnover information etc.), to develop a predictive model which helps us to identify the most successful people in their business who perform in the target role. We then partner with client stakeholders, who are familiar with high performers in the target role, to identify additional skills, knowledge, experience and competencies vital for success in the role.
We now have a detailed and evidence-based roadmap of the ideal candidate for the target role. This unique algorithm has been validated empirically through statistical modelling, as well as through qualitative discussions with the people who know the role best, to give us the best of both worlds – an accurate success profile which blends People and Science.
Subsequently, this success profile frames the entire recruitment process and candidates are only evaluated on the degree of fit between their attributes, skills, knowledge, experience and other characteristics which have been demonstrated to predict success in the role. In this way we help to reduce conscious and unconscious bias during the recruitment process while increasing diversity as individuals that companies would previously have overlooked may now be identified as strong candidates.

Despite a recent proliferation of Recruitment and Talent Management Analytics platforms, the predictive capabilities of these software platforms have not delivered the value and utility expected because of issues such as analytics capability and cleanliness of data. Real people are needed because many of the functions required are still too complex to be fully automated within these systems. Organisations must therefore decide whether to develop this capability internally or outsource it, if they wish to use data analytics to bolster and improve their recruitment and talent development practices. Reading emotions:
Some fascinating research conducted by the Center for Collective Intelligence at MIT and published in the eminent journal Science, suggests that one of the most important factors in predicting how smart groups are, is “social sensitivity” which includes the ability of group members to read other people’s faces and recognise the emotions they express – these results were found to be significant for teams working in close proximity, at greater distances, and in virtual team environments.
The emotional ability test we have created uses the seminal methodology and stimulus materials developed by the pioneer in the field of facial expression of emotion – Dr Paul Ekman. These stimuli have been refined and calibrated using some of the most sophisticated biometrics and emotion recognition software in the world. These stimuli have then been converted into CAT items using the methodological framework developed in collaboration with Cambridge University’s Psychometrics Centre .
Another area where we employ this technology is to assist our Consultants and Psychologists to evaluate Candidate’s responses to interview questions:

This information coupled with the professional experience of a recruitment consultant and business psychologist, provides a global best-practice approach in evaluating interview performance. For candidates participating in an Assessment or Development Centre, we also analyse reactions during a range of simulated business tasks such as negotiations, sales pitches, and a participant’s emotional reactions and strategies when conducting virtual performance feedback, in addition to judging the behavioural competencies the candidate displays.
The facial analysis software employed is only one of the many scientific tools we use to assist in matching candidates with jobs, and we are upfront about our use of these methods unlike some other video interview software platforms using similar facial emotional analysis techniques. We also use this type of data to help us to recommend jobs which are in line with a person's true passions and motivations. We do not use emotional analyses for any other purpose(s), other than evaluating an individual’s emotional and motivational responses to interview questions for jobs we have posted as well as other personal and professional development contexts (e.g. during assessment and development centre activities or change/culture initiatives; in the course of recommending suitable jobs to a candidate etc.) – we do not, and will never, use this data to market to you nor will we sell or pass on any of this information to a third party.
The emotional analysis technology we use is based on Ekman’s FACET methodology and he sat on the board of the company who developed this technology. This software was recently acquired by Apple Inc.
